Abstract: 本研究主要探討公務機關員工工作身分不同分別對組織認同及組織公民行為之影響,組織認同是否會影響組織公民行為,以及工作身分不同是否會透過組織認同影響組織公民行為,而產生中介效果。本研究以連江縣政府及所屬機關共計752位員工為研究對象,區分編制內人員(公務人員及約聘僱人員)與編制外人員(臨時人員),進行問卷調查,回收資料經描述性統計分析、差異分析及廻歸分析結果發現:(1) 編制內員工相較編制外員工會展現較多的組織公民行為。(2) 編制內員工組織認同度高於編制外員工。(3) 組織認同程度越高時,越會展現較多的組織公民行為。(4) 編制內員工因組織認同度高於編制外員工,所以展現較多的組織公民行為,亦即組織認同在此具有中介效果。
This study mainly explores the impact of different working identities of public sector employees on organizational identity and organizational citizenship behavior, whether organizational identity will affect organizational citizenship behavior, and whether different working identities will affect organizational citizenship behavior through organizational identity, resulting in a mediating effect. This research takes a total of 752 employees of the Lianjiang County Government and its affiliated agencies as the research object, distinguishes the personnel within the establishment (civil servants and contracted personnel) and personnel outside the establishment (temporary personnel), conducts a questionnaire survey, and collects data through descriptive statistics. The results of analysis, difference analysis and return analysis found that: (1) Employees within the establishment will show more organizational citizenship behaviors than employees outside the establishment. (2) The organizational identity of employees within the establishment is higher than that of employees outside the establishment. (3) The higher the degree of organizational identification, the more organizational citizenship behaviors will be displayed. (4) Employees within the establishment show more organizational citizenship behaviors because their organizational identity is higher than that of employees outside the establishment, that is, organizational identity has a mediating effect here.
