摘要: | 本研究採用便利抽樣法對職場工作者進行問卷調查,探討知識心理所有權、心理安全感及知覺科技取代性分別與知識藏私行為之間的關係。研究結果顯示,知識心理所有權對於裝傻藏私有顯著的正相關,亦即當員工對知識產生所有權時,會造成裝傻藏私的行為。而心理安全感對知識藏私行為有顯著的負相關,也就是當員工有高度的心理安全感時,較不會做出知識藏私的行為。另外,在事後分析中發現知覺科技取代性對於規避性藏私及裝傻藏私行為皆有顯著正相關,亦即知覺科技取代工作的程度越高者,越有可能做出規避性藏私及裝傻藏私的行為。同時,事後分析發現知覺科技取代性對於心理安全感及知識藏私間的關係有中介效果,亦即當員工越感到心理安全,他將越知覺到科技無法取代他的工作,以致於他的規避性藏私的程度較低。根據本研究結果,建議管理者應該增進員工的心理安全感,並正視知識心理所有權及知覺科技取代性的重要性,採取適當的作法以降低知識藏私行為。 This study used convenience sampling to survey workplace employees, exploring the relationships between knowledge-based psychological ownership of knowledge, psychological safety, perceived technological replaceability, and knowledge hiding behaviors. The results showed that psychological ownership of knowledge was significantly positively correlated with evasive knowledge hiding, meaning that when employees felt ownership of their knowledge, they were more likely to engage in evasive hiding behaviors. Psychological safety was significantly negatively correlated with knowledge hiding behaviors, indicating that employees with a high sense of psychological safety were less likely to hide their knowledge. Additionally, post hoc analyses revealed that perceived technological replaceability was significantly positively correlated with both evasive and evasive hiding behaviors, meaning that the higher the perceived replaceability by technology, the more likely employees were to engage in these knowledge hiding behaviors. Furthermore, the analyses showed that perceived technological replaceability mediated the relationship between psychological safety and knowledge hiding, meaning that the more psychologically safe employees felt, the less they perceived technology as a threat to their job, and consequently, the lower their tendency to engage in evasive knowledge hiding. Based on the results of this study, it is recommended that managers enhance employees' psychological safety, recognize the importance of psychological ownership of knowledge and perceived technological replaceability, and adopt appropriate measures to reduce knowledge hiding behaviors. |
