Abstract: | 隨著社會互動於創造過程的影響備受重視,同事回饋成為研究關注的重要影響因素之一,然而過去研究在同事回饋對個人創造過程的效用存在不一致的論述,為補足上述缺口,本研究旨在探討同事於創造過程中所扮演兩種角色,試圖以社會訊息處理理論的框架,探究在創造過程中,同事回饋會導致個人展現學習行為與領域行為兩種結果,並同時釐清兩種路徑之中介機制,以檢視同事回饋是否會透過觀點取替而引發學習行為;或透過心理擁有感引發領域行為。此外,亦進一步探討同事交換關係對於兩種歷程的調節作用。本研究採用主管-部屬配對的問卷調查法,以橫跨兩個時間點的方式回收195筆對偶式資料。透過結構方程式模式分析,研究結果顯示同事回饋會透過觀點取替,進而增加個人的學習行為;同事回饋亦會透過心理擁有感,進而增加個人領域行為,但兩種中介歷程皆不受同事交換關係所影響。最後,根據研究結果之意涵、理論與實務貢獻,討論了本研究的限制與未來研究的方向。 As the influence of social interaction in creative process has been attached great importance, coworker’s feedback became one of the important factors. However, in previous studies, there were inconsistencies in the effectiveness of coworker’s feedback in creative process. To fill the research gap, this study shows coworker’s dual role of competitor and learner in creative process. Based on perspectives of social information processing, this study attempts to explore coworker’s feedback which leads individual to perform both learning behavior and territorial behavior. Moreover, this study examines the dual mechanisms of both behaviors and investigates the moderating effect of coworker exchange (CWX) on above relationships. Using two-wave questionnaire survey, this study sample 195 pairs of supervisor-subordinate dyads in Taiwan. The result reveals that structural equation model (SEM) partially supported our hypothesized model, indicating that coworker’s feedback influences individual’s learning behavior positively through perspective taking, also influences individual’s territorial behavior through psychological ownership. Besides, CWX does not moderate both mediating effects. The implications of results, theoretical contributions, the implications for practitioners, limitations, and directions for future research are discussed separately at the end of the article. |
