| dc.description.abstract | 加密貨幣與區塊鏈產業(Web3產業)近年在台灣蓬勃發展,其快速變動與不確定性使專業工作者的工作認同建構面臨獨特挑戰。本研究採深度訪談法,訪談15位不同背景工作者,結合身分認同理論與工作認同概念分析其認同形成過程。研究發現技術背景工作者多形成以公共理想(反監管、抗審查)為核心的工作認同,非技術背景者則傾向以個人利益(經濟報酬、職涯發展)為導向。兩類工作者透過劃界工作定義與鞏固自身認同,彼此相互構成。這種差異受三項社會條件形塑:可選擇的組織類型範圍、工作型態與組織文化、專業社群文化。面對產業重大事件作為認同威脅時,技術背景者藉由劃界工作與知識推廣策略維持公共理想導向的認同;非技術背景者則採取重新詮釋事件意義、淡化損失、保持職涯彈性等認同敘事策略維持個人利益導向的認同。本研究整合靜態與動態取徑,融合社會學與組織研究的理論資源,填補現有工作認同研究的缺口;有別於過往聚焦於穩定產業的研究,本文揭示高度不確定環境中工作認同的形成與調適機制;同時,作為探討Web3產業的社會學實證研究,本文揭示了機會結構不均等的運作、產業韌性的社會基礎,以及全球專業社群如何驅動工作認同的形成,為理解新興科技產業如何在社會層面被組裝起來提供關鍵洞見。 | zh_TW |
| dc.description.abstract | The cryptocurrency and blockchain industry (Web3 industry) has been flourishing in Taiwan in recent years, with its rapid changes and uncertainties creating unique challenges for professional workers' work identity construction. This study employs in-depth interviews with 15 professionals from diverse backgrounds, integrating identity theory from sociology and work identity concepts to analyze their identity formation processes. The research finds that workers with technical backgrounds tend to develop work identities centered on public ideals (anti-regulation, anti-censorship), while non-technical workers gravitate toward personal interests (financial rewards, career development). Both groups define and solidify their identities through boundary work, mutually constituting each other. This difference is shaped by three social conditions: the range of organizational types available, work patterns and organizational culture, and professional community culture. When facing major industry events as identity threats, technical workers maintain their public ideal-oriented identities through boundary work and knowledge promotion strategies; non-technical workers preserve their personal interest-oriented identities by reinterpreting event meanings, minimizing losses, and maintaining career flexibility through identity narrative strategies. This study integrates static and dynamic approaches, combining theoretical resources from sociology and organizational studies to fill gaps in existing work identity research. Unlike previous studies focusing on stable industries, this research reveals work identity formation and adaptation mechanisms in highly uncertain environments. As a sociological empirical study of the Web3 industry, this paper uncovers the operation of unequal opportunity structures, the social foundations of industry resilience, and how global professional communities drive work identity formation, providing key insights into how emerging technology industries are "assembled" at the social level. | en |
