| 摘要: | 員工福利對於優化生產力、留住人才以及降低工作不滿意度和離職率至關重要。員工是企業成功的關鍵驅動力和重要資本,也是競爭優勢的核心要素。在全球供應鏈中,來自人權法規的壓力不斷增加,促使科技公司重新評估其員工政策。大多數公司將重點放在投資者和管理者的觀點上,而往往忽略了員工的福祉和聲音,這對組織構成了潛在風險。
本研究透過分析宏觀商業環境、公司政策和員工層面的因素,協助台灣科技業公司制定策略以提升工作場域中的正面氛圍。首先,運用文本分析和政府開放資料庫的統計資料,我們制定了一個整合框架來解釋員工在正向工作場域中最重視的因素。再者,我們利用整合框架搭配透過內容分析法分析10 家在台科技業的最新年度永續報告書,我們發現永續社會面策略中存在的關鍵缺口,例如工作價值感以及共享心態的培養。 研究結果凸顯了台灣科技業公司改善永續的社會、建立信任與正向的合作關係,將有助於企業因應人權壓力,在變動的商業環境中脫穎而出。本研究亦放眼全球供應鏈中人權議題的挑戰,提出具前瞻性的策略思維,強調企業與員工之間建立長期夥伴關係的重要性。藉由將雙方視為共創價值的夥伴,組織得以消弭內部潛在的對立與衝突,推動更具韌性與包容性的永續轉型。 Employee benefits are essential for optimizing productivity, retaining talent, and reducing job dissatisfaction and turnover rates. Human capital is a key driver of success and a core element of competitive advantage. Increasing pressure from human rights regulations in global supply chains is prompting tech companies to reassess their human resource policies. While most focus on investors and managers, employee wellness and voice are often overlooked, posing risks to organizations. This study supports Taiwanese tech companies in creating strategies by analyzing macro-environments, corporate policies, and employee-level factors to enhance workplace positivity. Using text analysis and statistical tools based on open government data, we developed a framework addressing the factors employees value most. Through content analysis, critical gaps in social sustainability strategies, such as work alignment with values and the fostering of a shared mindset, were identified. Our findings highlight that improving the social dimension of sustainability in Taiwan’s tech industry, along with building trust and collaborative relationships, can help companies respond to human rights pressures and stand out in a rapidly changing business environment. This study also looks beyond local contexts to address global supply chain challenges, offering forward-looking strategic insights that emphasize the importance of establishing long-term partnerships between companies and employees. By treating both parties as co-creators of value, organizations can reduce internal tensions and potential conflicts, paving the way for a more resilient and inclusive path toward sustainable transformation. |
