Abstract: 本研究乃探討生物科技產業人員的人格特質、工作激勵、工作生活平衡對組織承諾與離職傾向的影響效果。研究者進行匿名問卷調查,回收299份有效問卷,其中包括任職製藥產業的受訪者93人,任職醫療器材產業的受訪者109人,任職應用生技-食品生技/生技相關技術的受訪者人數有97人。研究結果部分支持所提假說,研究結果顯示:受訪者具有愈高的工作激勵,其組織承諾愈高,且其離職傾向愈低。受訪者具有愈高的工作生活平衡,其組織承諾愈高,且其離職傾向愈低。另外,關於人格特質之勤勉責任感與經驗開放性的研究假說均未成立。在差異分析上,研究結果顯示在某些個人背景因素上,受訪者的經驗開放性人格特質、工作激勵、組織承諾、離職傾向存在個別差異。文末,研究者提出實務管理意涵及未來研究建議。
This study examines the effects of personality traits, work motivation, and work-life balance of employees in the bio-tech industry on their orangizational commitment and turnover intention. The researcher used anonymous survey method and collected 299 effective questionnaires, including 93 respondents in the pharmaceutical industry, 109 in the medical equipment industry, and 97 in the applied bio-technology- food bio-technology and bio-tech related industry. Study results partially supported the proposed hypotheses. The more the respondents’ work motivation, the higher their orangizational commitment and the lower their turnover intention; the more the respondents’ work-life balance, the higher their orangizational commitment and the lower their turnover intention. The hypotheses related personality traits of conscientiousness and openness to experience were not supported. In terms of analyses of differences, the results showed individual differences on openness to experience, work motivation, orangizational commitment, and turnover intention in terms of several demographic factors. In the end, the researcher proposed practical managerial implications and future research suggestions.
