Abstract: 我國零售產業近幾年的轉型質變對於就業市場造成巨大的衝擊,各大企業傳統的人才策略已無法滿足企業現行的需求。要想於急遽變化的零售業市場中突破重圍,就要擁有具備掌握市場變化、洞見產業趨勢、運用創新策略或工具,並能帶領團隊落實執行的人才,即所謂的「興業人才」。
  人才發展包含選、用、育、留四大面向,但只要能夠選到對的人上車,成功的機率自然大增。本研究集合了學者、企業主、企業高階主管、個案研究公司的企業代表和即將進入求職市場的社會新鮮人等12個不同背景的成員,透過名目集體討論法的操作進行兩輪的投票,淬煉出零售業興業人才所應具備的六大核心關鍵特質:
1.樂觀進取,努力嘗試,有成功經驗者。
2.勇於挑戰,接受失敗,有失敗經驗者。
3.勇於挑戰,打破舊有習慣者。
4.正面,正向思考,積極的態度
5.具創新能力,點子多。
6.海綿特質,吸收學習新知,涉獵廣泛。
  將興業人才的6大核心關鍵特質導入個案A公司既有的選才模組,並產出針對興業人才的升級版選才模組,包含:書面資料審查、人格特質測驗和主管面試,透過三階段的層層把關,成為能篩選出最珍貴的鑽石級人才的選才機制,為A公司有效地找出組織所需要的興業人才。
The dramatic transformation of retail business in Taiwan has strong impact to the job market recently. The classical strategy of human resources seems not to be able to cope with need of enterprises at this moment. In order to break up in this competitive service business, we need people who can watch the change of market, adopt new strategic tools, lead the team to execute, and we call them entrepreneurial people.
  Recruiting people to a business include four steps: selection, use, cultivating and retaining. Recruiting right people recruited into a business definitely increase the possibility of success to a business. This study uses Nominal Group Technology (NGT) to find out six key elements of entrepreneurial people should be equipped with:
1. Being optimistic, eager to try and with good experiences;
2. Willing to take challenge, have experience of failure and accept realize the fact of failure;
3. Willing to face challenge and dare to break customs;
4. Being positive in thinking and aggressive;
5. Being innovative and creative;
6. Learning new knowledge like a sponge, and broad in learning scope.
  Based on these key elements, this study developed a selection mechanism for case company “A” to renew their people recruiting. This mechanism includes: procedure and contents of submitted written material review, applicants’ aptitude test, and high rank supervisor interview. This hierarchical design will help “A” company’s top manager recruit more right people to join them for their entrepreneurial endeavor.
