摘要: 本研究探討癌症生存者於重返職場後,如何重構其工作身份與職場行為,並在身心限制與不確定性下,追求可持續的工作與生活模式。研究以創傷後成長(Posttraumatic Growth, PTG)理論為基礎,並結合正向逆境(positive adversity)之視角,探討癌症生存者如何重新詮釋工作意義、調整角色認知,以及透過工作塑造(job crafting)與主動行為進行職場適應。
本研究採質性研究方法,透過訪談蒐集 12 位受訪者之資料,包括 6 位癌症生存者與 6 位同事,其中包含 2 組生存者-同事配對個案,以進行雙視角分析。研究透過主題分析與跨個案比較,探討癌症生存者於創傷後成長、自我效能、時間觀、社會與機構支持,以及工作身份與職場行為重構等面向之轉化歷程。
研究發現指出,癌症生存者之重返職場並非單純的恢復歷程,而是一種動態的工作身份與生活價值重建歷程。其創傷後成長主要展現在價值排序與時間觀的轉變,而非工作投入的持續擴張。生存者對工作能力的認知,亦由追求績效與角色擴張,逐步轉向功能穩定、身心平衡與可持續工作參與。在職場行為上,其主動性更多呈現為策略性與可持續性的工作調整,而非傳統以績效導向為主的擴張型主動行為。此外,研究亦發現,社會支持與組織支持對癌症生存者之自我效能維持、心理安全感與長期工作參與具有重要影響。
本研究進一步指出,癌症生存者之職場適應,不應僅被理解為功能恢復或回到疾病前狀態,而是個體在限制與不確定性中,透過意義重構、資源重新配置與工作調整,逐步建立可持續工作模式的歷程。本研究除補充癌症生存者重返職場相關文獻外,亦對組織支持、健康職場建構與可持續工作管理提供實務意涵。
This study explores how cancer survivors reconstruct their work identity and workplace behaviors after returning to work under conditions of limitation and uncertainty. Drawing on posttraumatic growth (PTG) theory and the perspective of positive adversity, the study examines how survivors reinterpret the meaning of work and adapt through job crafting and proactive behaviors.
Using a qualitative research design, this study conducted interviews with 12 participants, including six cancer survivors and six colleagues, with two matched survivor–colleague dyads for dual-perspective analysis. Through thematic analysis and cross-case comparisons, the study investigates processes related to posttraumatic growth, self-efficacy, and work identity reconstruction.
The findings suggest that returning to work is not merely a recovery process, but a dynamic process of reconstructing work identity and life values. Survivors gradually shift from pursuing performance and role expansion toward maintaining functional stability, work–life balance, and sustainable work participation. Their proactive behaviors are more likely to appear as sustainability-oriented work adjustments. Social and organizational support also play important roles in sustaining survivors’ self-efficacy and long-term work participation.
This study contributes to the literature on cancer survivors’ return to work, while providing practical implications for sustainable work management.
