Abstract: 隨著數位科技與遠距工作的普及,工作與生活的界線日益模糊,許多工作者長期處於角色重疊與心理負荷的情境中,進而引發情緒耗竭等負面結果。為深入探討工作生活模糊度對情緒耗竭的影響,本研究納入角色過載與A型人格兩個變項,建構一調節模型。透過問卷調查法蒐集來自不同行業共二百八十六份有效樣本,並進行假說檢定。
研究結果顯示:(1)工作生活模糊度對情緒耗竭具有顯著的正向影響,說明當工作與生活界線愈加模糊時,員工愈容易感受到情緒耗竭;(2)角色過載對此關係具有顯著的調節效果,高角色過載者之工作生活模糊度對情緒耗竭的影響較弱;(3)A型人格作為單獨調節變項時,未對工作生活模糊度與情緒耗竭之間的關係產生顯著調節效果;(4)然而,在角色過載與A型人格交互作用下,對工作生活模糊度與情緒耗竭之間的關係具有顯著的雙重調節效果,特別是在高角色過載與A型人格者中,模糊度對情緒耗竭的正向影響最為薄弱,顯示當個體同時具備較高角色負荷與較強個人資源時,其情緒耗竭的風險可顯著降低。研究結果不僅驗證了工作生活模糊度對情緒耗竭的潛在風險機制,也提出實務上之管理建議,包含個人行為以及組織層面情緒健康預警機制的建立。文末,亦針對未來研究方向提出建議,以期為後續探討工作與心理健康議題提供理論與實務上的參考依據。
As digital technology and remote work become widespread, work-life boundaries are increasingly blurred, often leading to emotional exhaustion. This study investigates the impact of work-life blurring on emotional exhaustion, with role overload and Type A personality as moderators. A total of 286 valid responses were collected via online questionnaire, and hypothesis testing was conducted.
Results show that: (1) work-life blurring significantly predicts higher emotional exhaustion; (2) role overload weakens this relationship, suggesting a moderating effect; (3) Type A personality alone does not significantly moderate the link between blurring and exhaustion; and (4) a significant interaction effect exists—individuals with both high role overload and Type A traits exhibit the weakest positive relationship between work-life blurring and emotional exhaustion. This study confirms the risk mechanism linking work-life blurring to emotional exhaustion and offers practical implications, including individual strategies and organizational-level emotional health monitoring. At the end, suggestions for future research directions are also provided, aiming to offer theoretical and practical references for further exploration of occupational and mental health issues.
