dc.description.abstract | 過去西方探討影響部屬判斷主管之組織代理人身份的相關研究,聚焦於組織對待主管方式的影響效果,卻忽略主管對待組織方式的影響效果。華人家族取向形塑華人之組織忠誠,同時在企業組織中的雙軌式忠誠,突顯主管其組織忠誠的重要性。因此,本研究採取主管與組織雙向互動的觀點,以中介的調節模型探討主管組織忠誠與主管知覺組織支持,如何影響部屬對於主管之組織代理人身份的認同,調節知覺主管支持對於組織忠誠的影響效果,以及知覺組織支持對於上述調節效果的中介作用。本研究共有300位在職工作者參與此實驗。研究結果顯示:(一)知覺主管支持正向影響部屬組織忠誠;(二)部屬知覺主管支持、主管組織忠誠、主管知覺組織支持對於部屬知覺組織支持存在三階交互作用;(三)部屬知覺主管支持、主管組織忠誠、主管知覺組織支持對於部屬組織忠誠存在三階交互作用;(四)知覺組織支持中介部屬知覺主管支持、主管組織忠誠、主管知覺組織支持與部屬組織忠誠之間的調節關係。最後,針對本研究之研究貢獻與研究限制進行討論,並且對於未來研究的方向與管理實務上的意涵,提供些許建議。 | zh_TW |
