| dc.description.abstract | 隨著台灣職場面臨高工時與高壓力的挑戰,員工如何有效調適壓力、維持心理資源與工作福祉,已成為組織關注的重要議題。本研究以資源保存理論為基礎,探討寵物依附是否能作為情感資源中介,緩衝工作壓力對工作福祉的影響,並進一步檢驗心理抽離在其中所扮演的調節角色。本研究透過問卷調查,蒐集231位在職且穩定飼養寵物之台灣員工資料,內容涵蓋工作壓力、寵物依附、心理抽離與工作福祉等構面,並採用迴歸分析與調節式中介模型進行驗證。研究結果發現,工作壓力與工作福祉間存在顯著負向關聯,寵物依附與工作福祉則呈現正向關係,心理抽離對工作壓力與寵物依附間的關係具有調節效果,並進一步影響整體中介路徑。本研究結果初步說明非人際的情感支持來源(如寵物依附)在員工壓力調適歷程中的潛力,亦突顯心理抽離作為內在恢復資源的關鍵角色。研究最後提出管理實務與未來研究方向之建議,以供後續研究參考。 | zh_TW |
| dc.description.abstract | In response to the growing challenges of long working hours and high stress in Taiwanese workplaces, this study explores how employees maintain well-being by drawing on emotional resources outside of work. Guided by Conservation of Resources Theory, the research examines whether pet attachment mediates the impact of job stress on workplace well-being and whether psychological detachment moderates this process. A survey was conducted with 231 employed pet owners in Taiwan, measuring job stress, pet attachment, psychological detachment, and well-being. Regression analyses and a moderated mediation model were used to test the hypotheses. Results indicate that job stress negatively predicts workplace well-being, while pet attachment shows a positive association. Psychological detachment moderates the link between job stress and pet attachment, further influencing the overall indirect pathway. These findings highlight the potential of pet attachment as a non-human emotional resource in stress adjustment and underscore the role of psychological detachment as an internal recovery mechanism. Practical and theoretical implications are discussed. | en |
