dc.description.abstract | 本研究以急診護理人員離職的關鍵因素為主題,希望了解急診護理人員在離職時主要考慮的因素,試圖找出護理主管及基層護理人員認為離職關鍵因素的重要性排序,及其相關性,並且使用層級分析法彙整資料並分析結果,得到以下主要結論。護理主管認為離職關鍵因素前五位重要性排序為:「身心健康狀況」、「與同儕人際關係」、「主管領導風格」、「單位人力充沛程度」、「薪資條件」,而基層護理人員前五位則是:「獎金與福利機制」、「薪資條件」、「排班狀況」、「單位人力充沛程度」、「身心健康狀況」,而這兩個群體使用等級相關係數分析結果呈現中度正相關。本研究結果可以協助醫院管理者建立解決方案,降低急診護理人員的離職率,提升健康照護品質。 | zh_TW |
dc.description.abstract | This study was conducted to find out the importance and relevance of the key factors considered by nursing supervisors and primary care staffs when they left their jobs, and to analyze the results by using hierarchical analysis.The top five critical exit factors as perceived by nursing supervisors were: "physical and mental health status", "interpersonal relationship with peers", "supervisor's leadership style", "unit manpower adequacy", and "salary conditions", while the top five factors as perceived by primary care staff were: "bonus and benefit mechanism", "salary conditions", "scheduling status", "unit manpower adequacy", and "physical and mental health status". The results of the analysis of the correlation coefficients between these two groups showed a moderate positive correlation. The results of this study can assist hospital administrators in developing solutions to reduce the turnover rate of emergency care workers and improve the quality of health care. | en |
