dc.description.abstract本研究旨在探討團隊社會特性(包含任務依賴性與深層心理契合)、團隊信任與工作後果之關聯,並以個體的情緒智商做為調節變項。本研究以台灣地區參與團隊任務的全職工作者做為主要研究對象,進行結構性問卷施測,並採用立意及滾雪球抽樣,總計針對101個團隊發出388份有效問卷。
本研究採用階層式迴歸分析,研究結果顯示:「任務依賴性」與「深層心理契合」對「團隊績效」和「工作滿意」都具有顯著的正向關聯。「團隊信任」在任務依賴性與團隊績效、工作滿意之關聯皆具有部份中介效果;於深層心理契合與團隊績效之關聯亦具部份中介效果,在深層心理契合與工作滿意之關聯則有完全中介效果。情緒智商中只有「他人情緒評估」對任務依賴性與團隊信任之關聯具有顯著的調節效果,且在個體具備高他人情緒評估的情況下,此關聯會被弱化。文末亦根據研究結果對未來研究與管理意涵提供建議。

dc.description.abstractThe purpose of this study was to explore the relationships between team social traits (including task interdependence and deep-level psychological fitness), team trust, and work outcomes; in addition, we examined the moderating effect of team members’ emotional intelligence on the relationship between team social traits and team trust. We conducted a survey among full-time workers who participating in task-team in Taiwan by structured questionnaires with purposive and snowball sampling method. A total of 388 participants in 101 work teams returned valid responses for further analysis.
Hierarchical regression analysis showed that task interdependence and deep-level psychological fitness were positively associated with team performance and job satisfaction. Team trust partially mediated the relationships between task interdependence and team performance, task interdependence and job satisfaction, and between deep-level psychological fitness and team performance; moreover, it completely mediated the relationship between deep-level psychological fitness and job satisfaction. However, the only moderating effect was found in the relationship between task interdependence and team trust that was moderated by others’ emotional appraisal, a dimension of emotional intelligence; furthermore, the relationship was weaken as team member’s ability of others’ emotional appraisal was high. We also provided some practical recommendations for organizations and future research at the end of this study.
