摘要: | 本研究透過匿名問卷調查半導體從業人員,探討其主管的威權領導(剛)與職場友誼(柔)對員工知覺的心理安全氛圍的影響,以及對員工情感性承諾的影響。
共蒐集了204份有效問卷,研究部分支持所提假說。 實證結果顯示: (1)威權領導中的專權式領導行為對員工的情感性承諾及其知覺的心理安全氛圍有負向影響,然而尚嚴式領導行為則無顯著負向影響; (2)職場友誼對員工的情感性承諾及其知覺的心理安全氛圍則有正向影響。 (3)員工知覺的心理安全氛圍對威權領導中的專權式領導行為與員工的情感性承諾的關係具有負向中介的效果,尚嚴式領導行為則對前述關係無顯著負向中介效果。 (4)員工知覺的心理安全氛圍對職場友誼與員工情感性承諾的關係具有正向中介效果。 最後,基於本研究結果及研究者的實務工作經驗,提出幾點建言及未來研究建議,期待為半導體產業有所貢獻,創造員工與公司的共好共榮。 This study investigates the impact of authoritarian leadership (Iron Fist) and workplace friendships (Velvet Glove) on employees’ perceived psychological safety climate and affective commitment in the semiconductor industry through an anonymous questionnaire survey. A total of 204 valid responses were collected, and the findings partially supported the proposed hypotheses. The results indicated that: (1) Juan-chiuan (專權式)leadership behavior of authoritarian leadership negatively affected employees’ affective commitment and their perceived psychological safety climate, while the proposed effect by shang-yan (尚嚴式)leadership behavior was not significant. (2) Workplace friendships positively affected employees’ affective commitment and their perceived psychological safety climate. (3) Employees’ perceived psychological safety climate negatively mediated the relationship between juan-chiuan leadership behavior and their affective commitment, whereas the proposed mediating effect by shang-yan leadership behavior was not significant. (4) Employees’ perceived psychological safety climate positively mediated the relationship between workplace friendships and their affective commitment. Finally, based on the findings of this study and the researcher’s practical work experiences, several suggestions and recommendations for future research are proposed, aiming to contribute to the prosperity and mutual benefit for employees and companies in the semiconductor industry. |
