摘要: | 本研究旨在探討公立高中職代理教師的組織公平知覺、工作滿意度與離職傾向之間的關係,並以工作滿意度為中介變項,檢視工作滿意度是否會對離職傾向產生中介效果。本研究以高雄市公立高中職代理教師為研究對象,共回收142份有效問卷。並將有效問卷,透過獨立樣本t檢定、單因子變異數分析、皮爾森積差相關與迴歸分析等方法進行資料分析。 主要研究結論如下: 一、 公立高中職代理教師的組織公平知覺對工作滿意度具有顯著正向影響,其中,程序及互動公平知覺對代理教師的工作滿意度的正向影響更為明顯。 二、 公立高中職代理教師的工作滿意度對離職傾向具有顯著負向影響。 三、 公立高中職代理教師的分配公平知覺對離職傾向具有顯著負向影響。 最後依據研究結果及結論,提出相關建議,以供學校管理者及未來研究者參考。 This study aimed to investigate the relationship among public high school substitute teachers’ perceived organizational justice, job satisfaction and turnover intention. The data were collected from 142 public high school substitute teachers in Kaohsiung City. Independent sample T test, one-way ANOVA, Pearson product-moment correlation and regression analysis were used for data analysis. The results are as followings: (1) Both the perception of distributive justice and the perception of procedural-interactive justice were positively related with job satisfaction of public high school substitute teachers. The perception of procedural-interactive justice had stronger influence on job satisfaction. (2) Job satisfaction was negatively related with turnover intention of public high school substitute teachers. (3) The perception of distributive justice was negatively related with turnover intention of public high school substitute teachers. The practical suggestions for school administrators, policy makers and researchers for further studies were proposed based on the results. |
