| dc.description.abstract | 在台灣牙醫教育發展及醫療科技的推動下,台灣牙醫師人數及牙醫診所家數的持續成長,然而這些執業牙醫師中,不到15%的牙醫師在醫院服務,但醫院牙科在臨床醫療、社區服務、牙醫師培育及研究上有繁重的工作,在診所的競爭下,醫院牙科普遍面臨資深牙醫師留任的困難。 本研究以南部某醫院為研究個案,工作價值觀為主軸,探討在此醫院牙科接受或接受過畢業後一般醫學訓練的牙醫師(PGY)或住院醫師,在選擇一份理想工作時重視的價值觀,藉由價值共創的模式歸納出牙科組織設計時的參考。本研究採用Lu和Lin(2002)發展的工作價值量表,以訪談法搜集研究資訊,共訪談了11位PGY及住院醫師。 研究結果顯示,PGY或住院醫師重視的工作價值觀前三名分別為有喜歡的工作環境、有足夠的收入和有成就感。而在組織設計上,建議改變過去權威式的階層領導並建構足以勝任臨床工作和行政工作的能力,給予其需要的的資源和支持,並提供彈性的工作環境和制度,讓年輕牙醫師能兼顧家庭與個人生活,將提高年輕牙醫師留在醫院並參與行政工作的動機,而醫院也能因為留住資深人才而得到更多價值。 | zh_TW |
