| dc.description.abstract | 本研究試圖運用關係取向的二元模式,探討華人主管部屬之個人關係是否分別透過正向與負向的地位階層機制(知覺地位感、服從不貳),對部屬的建言行為產生雙面刃的效果。除此之外,本研究亦進一步探究部屬知覺的權力差距對於兩種地位階層機制的調節作用。本研究以採用主管-部屬配對的問卷調查法,收集台灣企業組織的資料,總計回收181筆對偶式資料。結果顯示,個人關係會同時透過提升部屬的知覺地位感與服從不貳,分別對部屬建言產生正向及負向的預測效果。此外,部屬知覺的權力差距會強化知覺地位感的中介效果,並且會弱化服從不貳的中介效果。研究結果之意涵、理論及實務貢獻、研究限制以及未來研究方向,將在後續章節進行討論。 | zh_TW |
