dc.description.abstract工作雕琢是一種員工投入改變工作特徵以優化個人目標的行為,對於員工工作態度、工作表現與福祉,皆扮演重要角色。然而,過去工作雕琢的研究主要都聚焦在組織情境,較少延伸至工作家庭介面。本研究旨在探討職家介面下的工作雕琢行為,稱之為職家導向工作雕琢,並以三個研究建構量表與驗證構念。研究一,研究者進行半結構式訪談蒐集資料(N = 32),透過內容分析找出職家導向工作雕琢的六個向度,包含社會關係、任務執行、設立結界、善用科技、休息復原、與認知調適。研究者奠基在研究一上,發展研究二量表題項,並以驗證性因素分析建構六因素模型(N = 468),結果顯示此量表有良好的聚合效度與區辨效度。為了近一步了解此構念的邏輯關聯網絡,研究三(N = 330)分別以前因變項(大五性格、分割偏好、主管家庭支持行為)與效標變項(工作對家庭衝突、工作對家庭支持、工作滿意度、家庭滿意度、從工作中心理抽離)探討邏輯關聯效度。綜上所述,研究結果意味著員工透過量身打造個人化的雕琢行為,在面臨職家議題時可以處理好工作要求,使工作家庭介面的互動更為和諧順暢。zh_TW
