| dc.description.abstract | 本研究旨在探討性別角色與兩性差異，瞭解性別角色在專業中的問題、圖書館學之性別研究及館員工作現況，並探討我國國立大學圖書館專業館員的性別差異、扮演的角色、態度與認知等差異，並分析性別角色在圖書館專業的相關問題，做為日後圖書館學及其他學域性別研究之參考資料，期能引起社會對於性別議題的關懷，省思社會性別分工及性別階級的刻板印象，達到兩性平等和諧，進而提高圖書館事業之聲望。 本研究主要透過文獻探討解析國內外圖書館員性別差異及性別研究現況，進而分別針對館員與館長設計兩份問卷調查我國國立大學圖書館館員性別差異，館長與館員合計共268位為問卷調查對象，回收217份，回收率81％，運用次數分配、無母數統計的卡方檢定法、Spearman等級相關係數進行考驗，得到以下主要研究發現： 一、國國立大學圖書館女性比例極高，為一女性專業。 二、我國國立大學圖書館館員學歷多在大學以上，並有高考資格，但仍有難以因應未來知識洪流及專業形象之處。 三、館員的自信來自於自我的成就與溝通的順暢程度，但滿意度與成就感偏低。 四、館員在工作的表現打破男強女弱的性別刻板認知，女性館員在女性專業中仍受肯定。 五、國內大學圖書館已漸有職場兩性平等的觀念，但仍無法擺脫性別歧視與性別刻板印象。 六、影響男性工作的因素較單純。男性較喜挑戰性事務，獨善其身、重視自身表現、專業知識、自我成就與地位，受教育程度的影響較大，平均年齡較高，選擇圖書館是由於興趣。 七、影響女性工作的因素較複雜，女性喜與人接觸，重視群體關係與軟性技能，受他人影響，並從與他人相處中得到安慰，年齡亦是影響女性的因素之一。女性因所學及成就感而選擇從事圖書館。 八、館長與館員升遷條件看法歧異，兩性對於升遷條件看法亦不同。雖男性在團體較不受他人影響，但升遷條件卻相當重視與人互動的關係。 九、女性未婚比例較高。家庭工作角色仍以男主外女主內為主。男性重社經地位，女性重成就感。 最後，依據上述之結論，本研究提出下列幾項建議： 一、圖書館應以輪調、再訓練、組織再造等管理方式，提升圖書館服務層次及活力 二、館員應提高自我素養並充實其他學科背景，提供優質化的服務 三、升遷機會不應有性別歧視 四、館長及主管應重視兩性差異、領導風格及組織氣氛 五、兩性平等從家庭兩性共治開始：兩性共同分擔家務及養育責任，落實兩性平等觀念，主管機關並應設立托育所以安人心。 六、從自我認知中消弭兩性刻板界線，兩性平等轉化為人權平等 | zh_TW |
