dc.description.abstract | 在組織社會化的研究中,主動社會化策略仍缺乏有系統的分類方式,使得過往研究結果在理解上較為零散。本研究以自我決定理論為基礎,將主動社會化策略分為任務性策略、關聯性策略與認知性策略,並試圖探討這三個類型策略和社會化結果(心理賦能、情感性承諾、工作自我效能)之間的關聯性,以及三類基本心理需求是否中介前述關係。此外,本研究也探討組織社會化策略如何調節三種主動社會化策略與需求滿足之間的關係。本研究以線上問卷調查法,針對到職九個月內的新進員工進行兩次資料收集,並對181筆有效樣本進行統計分析。研究結果發現,三種主動社會化策略彼此之間具有良好的區辨性,同時關係性策略對於情感性承諾具有正向效果;且任務性策略會透過自主性需求滿足的中介,影響新進員工的心理賦能,認知性策略則是透過能力感需求滿足的中介,影響新進員工的工作自我效能。此外,組織社會化策略會調節任務性策略與自主性需求滿足之間的關係。最後,本研究亦針對研究結果與未被支持的假設進行討論,並對研究之理論貢獻、實務意涵、研究限制與未來研究方向加以闡述。 | zh_TW |
dc.description.abstract | Lacking a systematic classification, the understanding of proactive socialization seems fragmented. Drawing on self-determination theory, I categorize seven common proactive socialization tactics into three categories: task-related, social-related, and cognition-related tactics and examine the nomological network of this categorization. Specifically, I examine the linkages between task-related tactics and psychological empowerment, social-related tactics and affective commitment, as well as cognition-related tactics and occupational self-efficacy. Furthermore, the mediating role of three types of basic need satisfaction and the moderated mediating influence of organizational socialization tactics are also examined. Using online questionnaire survey at two time points, data were collected from full-time employees whose organizational tenure was less than nine months. A total of 181 observations were used for hypothesis testing. Results provide support for the construct validity of the proactive socialization tactics categorization. Furthermore, the results provide evidence for nomological network of this categorization. Specifically, social-related tactics were positively related to affective commitment, task-related tactics were positively associated with psychological empowerment through autonomy need satisfaction, whereas cognition-related tactics were positively associated with occupational self-efficacy through competence need satisfaction. Moreover, the mediating effect of task-related tactics and psychological empowerment through autonomy need satisfaction was moderated by organizational socialization tactics. The theoretical and practical implications of the study findings are discussed. | en |
